It draws on Bandura's Social Cognitive Theory and the Sloan Leadership Model to examine players' leadership development.
This study examines how leadership capabilities form among players of massively multiplayer online role-playing games, using World of Warcraft as its primary setting. Drawing on Bandura's Social Cognitive Theory and the Sloan Leadership Model, the authors move beyond prescriptive accounts of gaming and leadership to ask how the game environment, players' actions, and personal factors jointly shape leadership development. Their central aim is to test whether existing theoretical frameworks hold in this context, with particular attention to the roles of self-efficacy and prior knowledge.
The qualitative investigation draws on semi-structured interviews with Singaporean WoW players at level 30 or above, including guild leaders, officers, and members. The findings indicate that the game environment both enables and constrains leadership capabilities such as relating, sensemaking, and inventing. Knowledge, skills, abilities, and prior experiences proved consistently important across all four Sloan capabilities. Self-efficacy, by contrast, mattered mainly for inventing, particularly in task and strategy coordination, and became more salient in offline contexts. On this basis, the authors conclude that their results partially support Bandura's theory and McCormick's models while challenging the strength of self-efficacy's role emphasized in earlier literature.
The authors argue that prior recommendations, such as Reeves et al.'s (2007) account of the facilitative properties of game environments, overlook negative effects, and that practitioners should weigh net benefits before applying them. In-game settings with instantaneous penalties may build self-efficacy, whereas offline settings with greater social consequences demand more assertiveness. The authors acknowledge limitations in the focus on three personal factors, the single national sample, and reliance on self-reported interview data, and they recommend observational research in future work.
